We surveyed聽multi-academy聽trusts聽(MATs)聽across England for our 鈥Grow your own: Best practice for developing teaching talent in school trusts鈥 report.聽

Around a quarter of聽the聽MATs聽we聽surveyed聽told us聽a top challenge is personalising continued professional development (CPD)聽鈥 but the same number also highlighted the challenge of providing consistent learning across schools.聽

Learning personalisation聽is important in increasing engagement because teachers engage most with training that feels relevant to them.聽

However, as some trusts pointed out, it can be challenging to provide a聽consistent CPD offer across multiple聽schools聽鈥 and without consistency, personalisation at the school and teacher level risks fragmenting a trust鈥檚 learning.

So how can trusts personalise learning while ensuring consistency?聽

What we learnt from leading trusts聽

Trusts are building聽structured training options that聽reflect school priorities and shared goals聽while enabling individual聽learning聽personalisation.聽

A trust-wide shared understanding of goals and priorities聽is聽key to doing this successfully, as well as an understanding of what 鈥榞ood鈥 learning looks like.聽

One trust leader聽told us:聽鈥淲e give teachers access to high-quality content via our online聽platform and聽allocate聽time for them to spend on their PD, but we聽also give them autonomy by saying聽it鈥檚聽their choice on what to do.鈥澛

Providing teachers with聽curated professional learning content聽enables聽this trust to ensure a consistent quality of learning while also giving teachers autonomy in choosing the areas they want to focus on.聽

The challenge聽trusts face聽

The key takeaway here is that learning personalisation works best in a framework of shared values and聽when聽guided聽by strategic direction.聽

However, our report also found challenges in providing consistent, personalised learning:聽

  • Leadership and teacher buy-in聽

  • Time allocation聽

Both factors are key to success in this approach. So聽how聽can聽trusts聽work towards success?聽

What trusts should聽take away聽

The trusts we spoke with told us that聽it鈥檚聽essential for trust leaders to:聽

  • Communicate how a professional development offer is relevant for individuals聽and聽at a whole-school level聽

  • Allocate dedicated time for schools and individuals to engage with learning聽

Learning can be personalised聽at a trust,聽school聽and individual level. In practice, this looks like:聽

  • Ensuring the values behind training provision align with the values of the trust, such as collaboration or inclusion, as this makes learning feel relevant to staff聽

  • Providing schools with autonomy over the training staff can access, so they can ensure learning is aligned with the school context and goals聽

  • Allowing teachers choice over the content they learn and when they learn it, as this makes learning more relevant and impactful聽

Essentially, trusts聽need to curate professional development options to their trust goals. They need to聽ensure teachers are aware of how their learning will benefit聽not just themselves, but their whole school 鈥 and they need to make sure teachers are allocated protected time to engage with learning.聽

This balance is what provides聽a coherent trust-wide approach聽even where learning is personalised to individuals,聽ultimately leading聽to聽more meaningful engagement and a more successful professional development offer.聽
